Most conflicts within an athletic program can be traced back to two things: poor communication and unmet expectations. When expectations aren’t communicated clearly, players, coaches, and parents may feel frustrated or even betrayed if things don’t align with their assumptions. One of the most valuable lessons I’ve learned as an athletic director is that establishing clear, consistent expectations can drastically reduce these conflicts, fostering a more cohesive, positive environment for everyone involved.

In our athletic handbook at Timberlake Christian School (VA), we lay out essential guidelines, covering everything from player and parent expectations to playing time policies. While it’s unrealistic to think we can eliminate all conflicts, setting and sharing these expectations helps create a supportive culture that values respect, teamwork, and open communication. This approach strengthens our program and reinforces the values we want our student-athletes to carry forward in life.

Here are four core expectations we uphold for our student-athletes to build a culture of integrity, respect, and growth:

1) Loyalty

We expect our student-athletes to demonstrate loyalty to their team, their coaches, and our athletic community. Loyalty means standing by your teammates and respecting your coaches’ commitment to your development, even when things get tough. Being a part of the Timberlake family is a privilege, and with it comes the responsibility to support one another wholeheartedly and represent our program with pride on and off the field.

2) Character

Character is who you are when no one is watching. We emphasize the importance of integrity and the value of a strong moral compass. This expectation extends beyond sports: it’s about developing young leaders who will make responsible choices and positively impact those around them. While reputation matters, true character defines your worth. At Timberlake, we expect our athletes to embody high standards, setting a positive example for peers, teammates, and younger students who look up to them.

3) Respect

Respect is the cornerstone of teamwork and sportsmanship. We ask our athletes to trust that their coaches make decisions in the best interest of the team as a whole. Every choice is made with the collective goal of team success and growth, never favoring one player over another. Mutual respect—between coaches and players and among teammates—is essential for a cohesive and effective program.

4) Attitude

A positive, accountable attitude can make all the difference in an athlete’s experience. We ask our athletes to take responsibility for their actions, support each other, and uphold a culture free of gossip or negative talk. If a conflict arises, we encourage players to resolve it face-to-face, as open and honest communication fosters stronger bonds and personal growth. If a resolution cannot be reached independently, our coaching staff is there to mediate and support them in finding a constructive solution.

Clear expectations don’t just prevent misunderstandings; they set a high standard and empower athletes to meet it. By outlining what we expect from our athletes and holding ourselves accountable to these same standards, we create an environment where everyone feels respected, valued, and motivated to excel.

Kyle Bowman is currently the Athletic Director at Timberlake Christian School (VA), a role he’s held since January 2019. During his tenure, he has overseen a period of remarkable growth for the school’s Athletics Department. Kyle has been instrumental in launching several new programs, enhancing the overall athletic experience, and leading Timberlake Christian to two VISAA State Titles.

In addition to his role as Athletic Director, Bowman has taught physical education and coached, demonstrating a hands-on commitment to student development both on and off the field.

He holds a bachelor’s degree in Sport Management and a master’s degree in athletic administration, both from Liberty University.
